IT기술의 발달과 더불어 팬데믹 이후 업무수행 방식이 하이브리드 형태로 변화하면서 기업들은 구성원의 직무자율성을 어떻게 성과로 연결할 것인지가 중요한 관심사가 되고 있다. 본 연구는 직무자율성과 혁신적 업무행동의 관계에서 자기효능감과 직원몰입의 매개효과를 분석하여 종합적으로 규명하고자 하였다. 국내 기업체에 근무하는 직원 300명을 대상으로 데이터를 수집하였고, Mplus 7.4 소프트웨어를 이용하여 구조모형 분석을 실시하였다. 분석 결과, 직원몰입은 직무자율성과 혁신적 업무행동 간의 관계에서 통계적으로 유의미한 매개 역할을 하는 것으로 나타났다. 그러나 자기효능감의 매개효과는 통계적으로 유의하지 않았다. 또한 직무자율성과 혁신적 업무행동의 관계에서 자기효능감과 직원몰입의 순차적 다중 매개효과가 통계적으로 유의미한 것으로 나타났다. 이러한 연구 결과는 확대되는 직무자율성이 자기효능감과 직원몰입 제고로 이어질 수 있도록 조직 차원의 노력이 필요함을 강조하고 있다. 이후 HRD 관점에서 학문적, 실무적 시사점과 향후 연구 방향을 제언하였다.
With the development of IT technology and the change of work performance method to hybrid work after the pandemic, companies are becoming an important concern on how to link the job autonomy of their members to performance. It is recognized that job autonomy has a significant impact on employees' innovative work behaviors. This study aimed to provide a comprehensive examination of the relationship between job autonomy and innovative work behavior by analyzing the mediating effects of self-efficacy and employee engagement. In this study, data was collected from 300 employees working in domestic companies, and a structural model analysis was performed using Mplus 7.4 software. As a result of the analysis, employee engagement was found to play a statistically significant mediating role in the process through which job autonomy influences innovative work behavior. However, the mediating effect of self-efficacy was not found to be statistically significant. Additionally, in this study, self-efficacy and employee engagement showed a statistically significant sequential multimediating effect in the process from job autonomy to innovative work behavior. This suggests that self-efficacy and employee engagement act as consecutive mediators in this relationship. Based on these findings, the study underscores the importance of organizational efforts to expand job autonomy, as they can contribute to the enhancement of self-efficacy and employee engagement. The study also suggests academic and practical implications, as well as future research directions, from the perspective of Human Resource Development(HRD).
